8 Strategies to Recruit and Retain Physician Leaders

Hospitals must ensure their physicians feel empowered to make an impact and have the resources and support needed to be effective leaders," notes Paul B. Seek patient-centered physicians. An effective physician leader prioritizes patients and makes the well-being of patients and their families the primary goal. When physician leaders put the patient at the center of decision-making, it inspires their colleagues and motivates other care providers to rally around them.
Check if value systems are aligned. Hospitals must find physician leaders whose values are in line with their organization, workforce and peers.
Good leaders are all made equally. The qualities that make a good physician leader are the same qualities that outstanding leaders in other fields possess. The qualities hospitals should search for include honesty, integrity, transparency and, most importantly, strategic thinking and effective communication. Leaders must have the ability to move beyond day-to-day operations and think strategically to guarantee future success for the organization. A strategic leader never loses sight of the institution's overall mission and has a great knowledge of both the internal and external forces that will affect their long-term strategy. Leaders must be able to effectively communicate their strategies to their peers so that their vision can be implemented.
Pay attention internally. Hospitals often identify physician leaders from within the organization, looking for those physicians that demonstrate success and have the ability to communicate and work well with others. The key here is to nurture homegrown talent without becoming overly insular.
Have search committees. When hospitals are hiring leaders, they need to have a diverse, thoughtfully assembled search committee, preferably one that includes those constituencies who will be interacting with who is hired.
Consider other industries. The health care industry is changing rapidly, trying to tackle issues of access and affordability. Today's health care professionals require knowledge from other industries, such as IT, marketing, finance and human resources. Some of the next generation of health care leaders will likely come from other industries. It is critical to leverage their specialized knowledge to help the health care industry become more effective and efficient.
Implement prophylactic retention measures. Hospitals need to understand that people are much more mobile than they used to be, and because effective physician leaders are not common, other institutions will try to recruit them. Once employees are interested in leaving your organization, it is much more difficult to retain them, so prophylactic retention is key. Hospitals must ensure that their leaders feel they can make an impact on their organization, which requires giving leaders the resources they need to implement their vision. In addition, hospitals must offer physicians the opportunity for personal and professional growth.
Invest in leadership development programs. Hospitals can build internal leadership development programs or send their physicians to existing programs, such as the leadership development program at John Hopkins Medicine.
